Data Centers Have Stopped Waiting for Experienced Hires

Operators are widening their criteria to master electricians and HVAC techs and pledging hundreds of millions to train them, because the qualified candidates they want do not exist in the numbers they need.

The AI data center buildout has produced a hiring problem its operators can no longer solve by hiring. In its 16th annual global survey, published July 28, Uptime Institute found that more than half of the 800-plus data center owners and operators it polled report difficulty finding qualified candidates for open positions, with turnover compounded by staff being pulled away to competing data center companies. That finding has been consistent for years. What has changed in 2026 is the response: operators have largely stopped competing for a fixed pool of experienced people and started building their own.

The arithmetic explains why. The Bureau of Labor Statistics projects electrician employment will grow 9 percent from 2025 to 2035 — much faster than the average for all occupations — with roughly 72,700 openings a year and a median wage of $63,190. That is the baseline demand for the trade as a whole, before the data center sector's own appetite is layered on top. One industry labor-market analysis released this week put the construction workforce roughly 439,000 workers short in 2025 and estimated a need for another 349,000 to 499,000 in 2026, with more than 300,000 new electricians required over the coming decade against approximately 20,000 leaving the workforce each year. Separate reporting this week cited projections that 41 percent of the construction workforce will retire by 2031.

Digital Realty is the clearest example of the strategy shift. The company has widened its hiring criteria to recruit master electricians and HVAC technicians — and, in some tracks, candidates with no technical background at all — and then trains them internally through structured onboarding, graduate programs for engineers, and remote-hands technician tracks. "We don't have data center engineers coming out the door," the company's head of global operations learning and development, Audrey Escalante, told Fierce Network. "We're always going to have to train people." The company has also begun exploring high school outreach to build awareness of data center careers earlier.

The capital behind that approach is not trivial. Meta, Google, and BlackRock have collectively pledged more than $265 million toward electrician and tradesperson training. Meta's LevelUp program runs a free four-week fiber technician course with job placement support. These are not philanthropic gestures on the margin of the business; they are supply-chain investments in the only input the industry cannot procure with a purchase order.

The alternative is poaching, and the industry is increasingly candid that it does not scale. Iron Mountain's Mark Kidd has characterized the practice as unsustainable, and the numbers support him: salaries in data center construction can run 25 to 30 percent above comparable roles elsewhere, a premium that raises industry-wide wage costs and eventually reaches customers. Moving the same workers between operators does not add a single qualified electrician to the market.

For electricians in the tightest markets, that premium is already visible in the paycheck. In Northern Virginia, journeyman electricians working under IBEW Local 26 have been reported at $59.50 an hour — north of $120,000 annually with benefits — with foremen working overtime in high-demand areas approaching $200,000 and apprentices around $26 an hour. Local 26 membership reached roughly 14,700 by January 2026. In the Raleigh-Durham market, electrical wages have been reported up 9 to 11 percent. Dallas, Abilene, and Doña Ana County, New Mexico are absorbing similar pressure as campuses come out of the ground.

Rack density is quietly driving the skill side of this. Uptime's survey found growing numbers of operators reporting peak rack densities of 30 kW or higher to support advanced computing workloads, with average densities on a slow upward trajectory. Higher density means more electrical distribution per square foot: more busway, larger and more numerous UPS systems, denser switchgear lineups, and more commissioning work before a hall accepts load. The electrical scope per megawatt is not flat, and neither is the qualification required to install and maintain it.

There is a distinction worth understanding before pursuing this work, because the two paths look nothing alike day to day. Data center construction is project work — greenfield builds and expansions, conventional commercial and industrial installation at unusual scale and schedule pressure, with the compensation and mobility that come with a large project pipeline. Critical facility operations is a different job: maintaining and switching live infrastructure in an environment where planned downtime is scarce and unplanned downtime is the whole risk model. It rewards arc-flash and energized-work discipline, methodical procedure adherence, and comfort with documentation, and it typically comes with shift structures a construction electrician has never worked.

The practical read for a licensed commercial electrician is that the barrier to entry into this sector is lower in 2026 than it was three years ago, and the reason is not that the work got easier. It is that operators have accepted they cannot hire their way in either. A master electrician who understands medium-voltage distribution, standby generation, and switchgear is now a candidate for structured training rather than an automatic pass for lacking data center experience on the résumé.

The industry spent years asking where the qualified people were. This year it started paying to make them.
